Can you elaborate on this a bit. I'm not sure I fully understand what
you're describing here. What do I need to do different? Where do you create
the custom smtp recipient? I don't have an exchange mailbox setup for this
person.

You must create a Custom SMTP Recipient with the users personal e-mail address. Now you could either set his exchange mailbox to forward all mail to the custom recipient, or replace the mailbox with the custom recipient in your GAL/Groups.
